    Abstract: 探討影響本地人員願意提供外派人員組織公民行為之因素
    摘要
    在企業全球化的趨勢下,企業的成長與生存多半需仰賴推動國際化策略,並積極拓
    展國際市場。跨國企業為因應國際化的需求,會使得外派的工作機會與日俱增,而外派至海外子公司的外派人員,會需要面臨和克服許多不同的新環境挑戰。考慮到外派任務的高昂成本和挑戰,跨國企業須不斷努力透過給予外派人員的支持來提高效率和效用。如何能讓外派人員在不熟悉的新環境中加速適應,本地人員是關鍵的因素之一。雖本地人員在外派任務中對於外派人員有著舉足輕重的影響性,但多數學者皆著墨於外派人員的研究,忽視本地人員對外派人員任務成功的作用,僅有少數研究會對於本地人員有著更深入的探討。故本研究將從本地人員的角度,探討會影響本地人員願意提供外派人員組織公民行為之因素為何。
    本研究採用實證方式,從本地人員角度來探討員工知覺國際經驗對職涯的重要性、
    知覺公司的國際化必要性與組織公民行為之關聯,並研究本地人員與外派人員間任務相互依賴程度之調節作用為何。本研究採發放網路問卷為研究工具,研究對象主要為台灣地區具有工作經驗的本地人員,共計發出300 份網路問卷,有效問卷共253 份。經研究結果顯示:
    1. 本地人員知覺國際經驗對職涯的重要性(個人及組織職涯)對利他行為有顯著的正向影響。
    2. 本地人員知覺國際經驗對職涯的重要性(個人及組織職涯)對盡職行為有顯著的正向影響。
    3. 本地人員知覺知覺公司的國際化必要性對利他行為有顯著的正向影響。
    4. 本地人員知覺知覺公司的國際化必要性對盡職行為有顯著的正向影響。;Exploring the factors that affect the willingness of Host Country Nationals
    to provide Organizational Citizenship Behavior for expatriates
    ABSTRACT
    In the trend of globalization of enterprises, the growth and survival of enterprises need to rely on the promotion of international strategy, and actively expand the international market. The demand for multinational companies’ in response to internationalization will lead to
    increasing number of assignments, and expatriates assigned to overseas subsidiaries will need to face and overcome many different new environmental challenges. Taking into account the high costs and challenges of assignments, multinational companies must continually strive to
    improve efficiency and effectiveness by giving support to expatriates. How to make expatriates in the unfamiliar environment to accelerate adaptation, host country nationals
    (HCNs) is one of the key factors. Although HCNs have decisive influences on expatriates in expatriate assignments, but most scholars are inked in the study of expatriates, ignoring HCNs on the success of expatriate assignments for expatriates, only a few studies have more
    in-depth discussions of HCNs. Therefore, this study will be from the perspective of HCNs, exploring the factors that affect the willingness of HCNs to provide expatriates Organizational Citizenship Behavior (OCB).
    This study used empirical methods to explore the relevance of perceived the importance of international experience of employees, perceived the internationalization necessity of
    companies and OCB from HCNs, and study the moderator effects of task interdependence between HCNs and expatriates. In this study, the web-based questionnaire was used as the research tool. The research objects were mainly based on HCNs with work experience in Taiwan. 300 web-based questionnaires were issued and the effective samples are 253. The results indicate as follows:
    1. HCNs perceive the importance of international experience to career (personal and organizational career) has a significant positive impact on altruism.
    2. HCNs perceive the importance of international experience to career (personal and organizational career) has a significant positive impact on conscientiousness.
    3. HCNs perceive the internationalization necessity of companies has a significant positive impact on altruism.
    4. HCNs perceive the internationalization necessity of companies has a significant positive
    impact on conscientiousness.
