資訊科技腳步一日千里,組織對資訊科技專業人員的需求與依賴日增,資訊科技專業人員的生涯發展、專業特性與離職傾向等議題,逐漸受到重視。因此,本研究透過問卷調查方式,以北部地區各個產業資訊科技專業人員為研究對象,回收有效問卷181份,回收率為32.91%,進行其生涯發展需求差距、組織承諾、專業承諾與離職傾向之關聯探討。研究結果發現: 1.資訊科技專業人員的生涯發展需求差距愈大,則其組織承諾愈低。 2.資訊科技專業人員的組織承諾在生涯發展需求差距與離職傾向關係之間有顯著的中介效果,亦即生涯發展需求差距愈大者,其組織承諾愈低,且會進一步提高離職傾向。而其子構面情感性組織承諾,相較於其他子構面,更能顯著預測上述關聯效果。 3.資訊科技專業人員的專業承諾在生涯發展需求差距與組織承諾關係之間,或在組織承諾與離職傾向關係之間,並無顯著的干擾效果。但觀察生涯發展需求差距、專業承諾個別變項對組織承諾之影響時,不同集群之間卻有顯著的差異: 中生涯差距與高專業承諾者,其組織承諾會偏高;低生涯差距與中專業承諾者,其組織承諾亦偏高;高生涯差距與低專業承諾者,其組織承諾則偏低。 4.資訊科技專業人員在探索階段與建立階段者,其生涯發展需求差距與組織承諾、專業承諾對離職傾向關係之間會有所不同。 5.資訊科技專業人員在不同職務別,即主管職與技術職,其生涯發展需求差距與組織承諾、專業承諾對離職傾向關係之間會有所不同。 Fast pace of Information Technology has caused a huge demand and dependence on IT professionals. IT professionals’ career development, characteristics of expertise and intention to leave have aroused attention gradually. This study selected IT professionals in northern Taiwan, and used questionnaires to collect empirical data to exam the relationships of IT professionals’ gap between career needs and career development programs, organizational commitment, occupational commitment and intention to leave. By analyzing 181 valid samples, the study finds the larger the gap, the lower the organizational commitment and the higher level of intention to leave. Different clustered occupational commitment and the gap also play important roles in predicting organizational commitment. Moreover, the relationships being studied differs between IT professionals in exploration stage and in establishment stage, also differs between IT professionals in managerial positions and in technical positions.
